Building Your Board: Why Good Recruitment Policies Matter

A strong board is one of the greatest assets any charity can have. The right mix of skills, experience, and perspective can be transformational — guiding strategy, challenging assumptions, and supporting leadership to deliver growth. Yet too many organisations still treat board recruitment rather casually, relying on personal networks, social media shout outs or quick fixes rather than a structured, strategic process.

Peter Neal,  founder of The Experience Bank believes that good governance begins with good recruitment. Here’s how to get it right.

Start with Strategy, Not Vacancy

When a seat opens up — or when growth (or crisis) demands additional capability — it feels essential to move fast to fill the gap. But effective board recruitment starts by asking what the business truly needs next.

What strategic challenges lie ahead? What skills, knowledge, and connections are missing around the table?  Whether it’s digital transformation, service expansion, or succession planning, your board’s composition should evolve with your organisation’s priorities.

I encourage clients to think in terms of board skills matrices — mapping the current strengths of Trustees and identifying gaps that need to be filled with the charity’s strategic objectives front of mind. This approach ensures recruitment decisions are guided by strategy rather than circumstance.

Too often, boards are built through personal networks — people who look, think, and act alike. While comfortable, that approach limits creativity and challenge. For this you need to look beyond your usual circles.

A good recruitment policy promotes diversity of thought, background, and experience. It intentionally reaches beyond the familiar, ensuring the board benefits from a variety of perspectives. That’s when partnering with a specialist in board recruitment (like myself) can make all the difference — widening your reach, balancing objectivity, and ensuring you’re selecting from the best available talent, not just the most visible.

While skills and experience matter, fit is equally crucial. Board members must align with the organisation’s values and understand their governance responsibilities.

An effective recruitment process assesses not just technical expertise but interpersonal style, integrity, and ability to contribute constructively. The best boards balance challenge with collaboration — and that comes down to choosing Trustees who are confident enough to question and humble enough to listen. And Trustees who are happy to be challenged themselves without feeling criticised.

Good recruitment policies are, of course, built on transparency. That means clear role descriptions, defined selection criteria, and structured interviews or panel assessments. It also means managing conflicts of interest and ensuring all candidates are treated fairly and consistently.

A well-run process signals professionalism and helps attract top-tier talent who value governance integrity. It also reassures both internal and external stakeholders that appointments are based on merit, not convenience.

The best boards invest time in appointing new members effectively — helping them understand the charity, meet key stakeholders, and get up to speed with governance structures.

At The Experience Bank Group, we specialise in helping charities build boards that truly add value. Our approach combines a deep understanding of governance best practice with a practical, commercial focus.

The result? Boards that are fit for purpose, drive accountability, innovation, and growth.

Good recruitment policies are about more than process — they’re about building trust. When you appoint the right people, in the right way, you strengthen your governance, empower your leadership, and unlock your organisation’s potential.

In a world where agility is essential, your board could be your most powerful competitive advantage — if you build it with intention.
